Attracting Millennials is probably the easy part of this equation, after all we are all looking a job, or at least our parents hope we are. Finding the ones with the talent you need, that will stick around and then engaging them to point of productivity is what takes a bit of finesse. Millennials are the largest and most misunderstood generation and we have seen first-hand the challenges that can arise when trying to connect with this new breed. Focusing on manufacturing, industrial, and construction related businesses, we have seen the challenges that these companies face when it comes getting good talent and keeping it, especially when it comes to the newer generation.   We have identified 12 steps that will help your company get on the right path when it comes to getting the most out of your Millennials.

Is Passion Enough?

shutterstock_214581778I think the appropriate follow-up question is, “For what?…Is passion enough for what…?” Guys I have to be honest with you, I struggled with this one a lot. The way I asked the question to myself was, “Is passion enough to change the world?” After internally wrestling this ideal for a long while, I am convinced the answer is undoubtedly NO. Passion alone is not enough for me to change the world.

That bothers me, it literally offended me at first because I’m an idealist. (I’m not sure that acknowledging that you are an idealist makes it better but I feel better about it so there.) I wanted desperately for the answer to my passion question to be yes. I wanted to be able to stand in front of a crowd and look them in the eyes and say, “ALL YOU NEED IS PASSION!!!” I could say that, heck I could probably write a book about it and sell a million copies if I got the right agent and hyped it up enough but it wouldn’t stick. The truth is passion is nothing more than an emotional catalyst. DO NOT misunderstand, if you intend to build something successful, something substantial and something with impactful, passion is 100% necessary but it not enough.

Guys hear me here, my heart literally hurts writing this because I meet people all the time that have the passion to change their lives, to change their career, to change their community. It breaks me to know their passion alone won’t get them there. It takes other character traits and while the recipe is not simple, I want to cover 4 that I think can turn your passion into change.

Tenacity, Courage, Discipline and Community

Tenacity: You see by definition tenacious means, “not easily stopped”. I think this is pretty clear. Impacting your world, by changing your health, changing your career, changing your community will never be easy. No impact worth making will ever be easy. You have to have tenacity, you have to be able to get hit again and again and again and keep going. You will receive setbacks from those close to you and from total strangers but you have to build rhino-thick skin! Andy Mineo, a Christian rapper has a song called, “You Can’t Stop Me” and I think it embodies the reaction you must develop to doubt and hurdles. You put a bolder in my path and I will not turn around; I will find a way to move it! James in my office mentioned the other day that no success story that you read today ever has a chapter about how they didn’t face any obstacles. PASSION + TENACITY

Courage: This may be a sub characteristic of tenacity but in order for your passion to become change you will have to have been courageous. One of my favorite quotes is, “Courage is not the absence of fear, but the willingness to continue in the presence of fear.” When it comes to a journey of following your passion, it will be scary. It may require you to quit your job, or even totally change the way you live. It will undoubtedly cause you to have to “rock the boat”, but true courage requires you to harness your fear and keep going despite it. Embracing fear can save your life. Think about the gazelle running from a lion. Fear is the difference between the gazelle and the lion. The lion is running for lunch the gazelle is running for its life. Chasing passion is like that. You may very well have an entire world working against you and without courage your passion will become something’s lunch.   PASSION + TENACITY + COURAGE

Discipline: I thought about calling this section consistency or having a plan but I think discipline can include both of those. Rarely ever will impact come overnight, and since deep passion is extremely volatile, we should be aware that even the most passionate of people can vary in their degree of passion at different moments. This is where discipline comes in. You must have the discipline to keep following the plan, following the process, and approaching each day as if it matters. Discipline is what guides and drives your tenacity and courage into the direction your passion wants it to go. PASSION + TENACITY + COURAGE + DISCIPLINE

Community: You could also call this help or accountability. You will not start your passion journey with a community, most likely the first few chapters that your write will be solo, but as you go you will need to figure out how to build your community of support. This is totally dependent on your ability to communicate clearly the vision you have painted in your head to others. I do this terribly, a lot! I have had hours upon hours of thinking of my passion and the plan I have to succeed, then someone asks me about it and I word vomit for 3-5 minutes and they look at me like I have 3 eyes. John Maxwell says that, “Leadership is influence, nothing more nothing less.” Visioneering and influence will allow you to build your community to make your passion a reality. You have to have a clear vision and the ability to influence people along your path to join your cause and help you along the way. Becoming a person that leaves an impact in the world is certainly reserved for the passionate, but the success stories you hear have much more depth than what we see on the outside. Financial Wellness for Your Employees

Employee Financial WellnessFinancial Wellness has come into focus recently as employers have been exposed to the negative side effect of fiscally unhealthy employees. We have seen health and wellness programs around for decades doing such things as giving out pedometers to employees to encourage them to take more steps, offering desks that you can stand at, and even offering discounted gym memberships. Those are all great strategies to improve physical wellness but the burden of financial stress on employees and what that does to their productivity has largely been overlooked.

shutterstock_129454907Financial Wellness is a term used to describe and answer to a cry for help. For many years, companies and financial advising firms have been focused on retirement readiness, but people were trying to tell us we cannot begin to prepare for retirement if we can’t keep our heads above water today! Unfortunately, for a long time those cries fell on deaf ears as the industry went through a period of “plan design tactics” where they would automatic enroll people in their 401(k) plan and even increase their contribution every year automatically. Both auto-enrollment and auto-escalating contribution are usually great ideas but this did not address the real problem or get to the heart of the participant’s pain today.

Financial Wellness programs, at least the good ones, should be focused on educating and encouraging employees to gain financial freedom through processes that are easily implemented and offer some form of personal accountability.   The benefits not only for the employee but also for their employer are staggering. When employers implement these sort of personal finance education, it sends a clear message to the employees:

“You are valuable, you deserve financial freedom, and
we care about your ability to retire successfully. “

If you get me there, I will change the world

To digress from the point in the title for a moment, I wanted to share with you why I think I really enjoy blogging. It clearly has nothing to do with my writing ability, instead I think it has everything to do with my inner monologue. In first grade I got in trouble a lot for talking in class. Mrs. Kelly, please accept my apology. 23 years later I believe the reason I talked so much was because if I am awake there is always a conversation going on in my head. Question after question rolls through my head, epiphanies make me smile as I work out problems and to some extent I have learned to keep the talking to appropriate times. I believe the conversations in my head have caused me to ask enough questions that every once in a while I come across one that is worth answering and so I write about them.

The latest came from a fictional, although great, movie called World War Z (yes I’m aware I have poor taste in movies). Brad Pitt’s character, Gerry, has just figured out how to save the world from this horrible contagion but he is on a plane. He approaches the pilot, tells him his plan, and then asks, “Can you get me there?” The pilot nods in agreement and then Brad returns to his seat. For all intents and purposes, “Gerry” is the man with the plan, but for the next 4 hours (played out onscreen in 30 minutes) the pilot was the most important person in the world! In that moment it was totally irrelevant how awesome, hardworking, brilliant, likable, handsome or even how good Gerry’s plan was, he was totally dependent on the pilot.

How often do we find ourselves in this situation in our daily life? As a business owner, manager, parent or pastor we find ourselves with the right plan, the right work ethic, the right material, but we are in one way or another totally dependent on someone else for a part of our journey. I feel like many entrepreneurs may hate this fact but it does not make it less true. This is where your ability to connect and influence people comes in. There is an old saying, I’m not sure who said it first but I heard from Rory Vaden so I am giving him credit, “If you want to go somewhere fast, go by yourself. If you want to go somewhere far, go with others.” In my limited experience on this earth, I can tell you with certainty that anywhere worth going is far and you will undoubtedly need others to get there.

I urge you, no implore you to be mindful of this truth as you move through life and never feel the burden or the falsehood that you can or should do this on your own. You can’t. You were never intended to, so stop trying. You may have to go on parts of your journey alone while you are convincing people of your dream or purpose, but eventually you will need to engage others.

There is no magic mojo that makes you special. This is another fact I think many entrepreneurs will hate. We are all subject to life’s unfairness and trials yet I hear stuff like this all the time from business owners, “Everyone in the company could leave and long as I am here the company would continue.” Really?  How utterly wrong, how arrogant, how sad because the truth is if you build your company that way you probably aren’t going very far. Employees – You wouldn’t be able to pay your bills if it weren’t for your boss.   Bosses – Your widgets don’t get made if it weren’t for your employees so we have to start acting like we all depend on one another. Our individual importance will vary at different times in our lives and in different relationships, but it will never be true that we don’t need others.

I think it is funny to watch people’s reaction when I say I plan to change the world. Generally polite acknowledgment is the response but behind their eyes you see their thoughts. “Awww, that’s nice. He thinks he can do that.” I can, I know I can and I also know that I cannot do it by myself. I need you, whoever you are, to join me in your workplace, at your home, in your church or community to start realizing that we can change the world through the way we interact with one another. My focus will be on your workplace because I want to meet you where you spend a lot of your time, at work, but it will be up to you to take it from there. I can see the difference we can make, I can see the happiness that can come from a good company culture and I can see the ripple effect to the world. So today I say let’s start acknowledging those around us and saying, “If you can get us there, we will change the world!”

Warning this last paragraph is about my faith. If you don’t want to hear about it, you can stop reading now. My intention is to never to offend anyone.

“Woe is he that falls and has no one there to help him up.” Ecclesiastes 4:10

The fact that we will always need others was made clear 2000 years ago when the God of the universe sent His son to die on a cross for you and me. Don’t you see the message in that? Our sin had separated us from God and there is nothing we can do on our own to reconcile ourselves with God. Without His sacrifice there would be no path for us to spend eternity in heaven. We are divinely created to need something we cannot provide on our own.  God programmed us this way.

25 Interesting Facts About Millennials

Jamie Kertis – our advisor that oversees retirement plan design – wrote a great article last week about Millennials.  Her blog has some fascinating content for human resource professionals, accountants, high-level executives and those who work on retirement plan committees in their company.

I would love to hear from you.   How do you think these factors affect our workforce?

1abThere were 53.5 million Millennials employed in the United States as of May 2015, and by 2025, this generation will comprise almost 75% of the US workforce. Think about that, in less than 10 years 3 out of 4 people who are working in America will be have born between 1980 and 2001.      How much do you know about this upward rising generation other than their stereotype? Yes, they are adults who still like to play video games.   Yes, they have no idea what a typewriter was used for.   And, yes they are technology-dependent, eco-friendly, hipsters who like music that no other generation can possibly tolerate; but there’s more.

Here are 25 things to think about as you recruit, hire and retain Millennial employees:

  1. Pay ranks first among job factors that matter most to this cohort. Meaningful work is second, positive relationships with co-workers third and flexibility fourth.
  2. 82% of Millennials did not negotiate their salary, either because they were uncomfortable doing so or didn’t realize it was an option.
  3. 37% of Millennials left their first full-time job within two years.
  4. 26% said a better salary would have kept them around longer; 17% would have stayed with a clearer sense of how to advance in the organization.
  5. 63% know someone who had to move back home because of the economy.
  6. Millennials list Google, Apple, Facebook, the US State Department and Disney as their top ideal employers.
  7. 94% enjoy doing work that benefits a cause.
  8. 63% want their employer to contribute to a social cause.
  9. 77% would prefer to do community work with other employees, rather than on their own.
  10. 57% want their organization to provide companywide service days.
  11. 47% had volunteered on their own in the past month.
  12. 75% see themselves as authentic and are not willing to compromise their family and personal values.
  13. $45,000 is the average amount of debt carried by Millennials.
  14. More than 63% of Millennial workers have a bachelor’s degree, but 48% of employed college grads have jobs that don’t require a four-year degree.
  15. 70% have “friended” their colleagues or supervisors on Facebook.
  16. $24,000 is the average cost of replacing a Millennial employee.
  17. 15% of Millennials are already managers.
  18. 56% wouldn’t work for an organization that blocks social media access.
  19. 69% believe it’s unnecessary to work from the office regularly.
  20. 41% have no landline phone access and rely solely on their mobile phone.
  21. 65% of Millennials say losing their phone or computer would have a greater negative impact on their daily routine than losing their car.
  22. 29% of Millennial workers think work meetings to decide on a course of action are very efficient. Compared to 45% of Boomers
  23. 54% want to start a business or already have done so.
  24. 35% have started a side business to augment their income.
  25. 80% of Millennials said they prefer on-the-spot recognition over formal reviews, and feel that this is imperative for their growth and understanding of a job.

1a.jpgThere is a lot of interesting facts here. I think we could use them in all sorts of contexts; think about it all specifically in terms of hiring employees and even more important for retaining them. Employee turnover costs skyrocketing. According to the Center for America Progress, the replacement cost of an employee who earns $30,000 to $50,000 a year is 20% of annual salary for those mid-range positions. So the cost to replace a $40k employee would be $8,000. For higher level employees, the replacement costs skyrockets to 150-200%.   For a $100,000 employee, the cost just to replace him/her can be easily $150,000.

The influence of a strong company culture is a huge factor that results can equate to what Gen Xers and Baby Boomers look at as loyalty.   Millennials can be long-term, engaged employees, but not at 1970, 1990 or even 2010 standards.   It is time to make some changes.   It will cost you too much not to.

The $60 Office

coffeeTo clarify if you don’t know me already, I am a millennial but I am not a minimalist. Having said that, how much do you pay for your office space? If you are an employee, how much do you think your boss pays for your office space? Do you think $60.00 is a realistic cost for quality office space?

Chances are, the last 3 sentence have confirmed your conclusion that I’m completely mad, but hang with me. This post is not really about office space or rent so focus up! As I type, I am sipping on a rather excellent cup of espresso from Seeds Coffee in Homewood, AL. Total Price including Tax: $2.75. I have high speed internet, calming music, access to food, a very clean bathroom and enough caffeine to get an entire week’s worth of work done in a few hours. For today it is my office.   For only $3, I can sit here for the next 8 hours and as long as my computer battery lasts and can get most all of my work done. Now I know this scenario doesn’t work for everyone. Some of you would get distracted, others need more privacy than is provided at a coffee shop, and some of you have to print things constantly. That’s fine. This article is more about the heart of this story than it is encouraging you to work out of a coffee shop.

Have you ever heard of “analysis paralysis”? To all my engineers and fact-finders out there, this happens to you frequently. Analysis paralysis is what happens when you get so caught up in getting all the details put together that you never actually start working on the project. You go into data gathering mode and 12 months later you know everything there is to know about the project but you have done little to nothing to complete the project. I think this happens a lot with our work.

We get in this rut where we convince ourselves that if we are not at the “office”, then we cannot get our work done. I catch some grief from my wife and my friends sometimes because I am rarely in the office for 8 hours on any day, but that’s not the only place I can get my work done. Emails from the coach at 5:45AM as I get settled in for my study of God’s Word, phone calls from the car on the way to office or a meeting, or late night preparation for a meeting the next day. I get lots of work done in varying settings because I choose to be flexible. Now wait, I hear you guys responding to me already, “Caleb why don’t you come tell my boss that she needs to let us all be so flexible!!” Well, I am working on that, but until I make it to all your companies, work on applying this principle to the other areas of your life. I can remember struggling with this scenario with a book I wanted to study. I had this great set up, note pad, lamp, highlighters, multicolored pens, the works! Only problem, I found it extremely hard to get to that place and actually sit still, so I never actually read the book! Ridiculous, huh? I finally realized that I had to be more flexible and be willing to carry the book with me just in case I found 10-15 minutes I could read a few pages.  Once, I changed strategy, the book got read. It took a while but the point is that it did get done.

The point is this, we get stuck a lot. We say, “There is no way I can finish the whole project today”, so we don’t do anything at all. I started working on this with my running. I would wake up a few minutes late and say well I don’t have time to run the full 3 miles so I guess I won’t go at all. WHY? 1 mile is better than no miles so I start running the one mile. I stopped waiting for the hour to really sit down and read and started taking advantage of the 15 minutes slots that I could find.

If we are going to leave an impact on this world we have to stop waiting for perfect scenarios. You will probably never find the perfect time, the perfect environment, the perfect circumstance to_________ {fill in the blank for yourself}. What I realized is that all those 15 minute breaks in my schedule allowed me to read that entire book, that 1 mile runs added up to 30 miles this month, that my flexible work efforts helped me land a new client, or get a new accreditation. The world has spent billions of dollars on how to fill ideal hands. Your time here is limited at any given time you have between 0-20,000 days left on this planet, between 0 and 480,000.00 hours, between 0-28,800,00 minutes left. You can’t buy more, you can’t earn more, you can’t save some for later. So my goal for post is leave you with this sound in your head, Tick, Tick, Tick, Tick, Tick… next time you find yourself putting off one of your goals for whatever excuse you generated that day, hear it, Tick, Tick, Tick and the tell yourself.

Do Something! Do Anything! Stop waiting for perfect and JUST GET BUSY DOING!
